Most scientists in higher education don't make a deliberate career move. They make a reactive one — after a grant ends, a contract runs out, or a search committee says no in March and 'apply everywhere' replaces any actual plan. The researchers who land well are rarely the most brilliant people in the building. They're the ones who decide what they're optimising for while they still have runway to choose.
Higher education has spent decades training scientists to see one ladder: PhD, postdoc, faculty post, tenure. For a growing share of researchers in the United States, the United Kingdom, Germany, Australia and elsewhere, that ladder stopped matching the pipeline long ago. Postdoctoral contracts keep multiplying, permanent academic posts stay scarce, and the gap pushes more scientists into staff roles, teaching positions, government labs, clinical research and industry. None of that is a failure signal. It's a change in what a scientific career actually is, and it rewards people who treat their next move as a decision rather than a default.
Three games, one decision
Roughly, a scientist in higher education is playing one of these games.
- The faculty game: you want to run a group, teach and win grants. Every move — PhD project, postdoc mentor, publication choices, collaborations — builds a case for independence.
- The research-track game: you want to do science without the professorial load. Staff scientist, core facility head, research computing lead, national laboratory researcher — the kind of post where a mass-spectrometry facility at a teaching hospital runs on your name. Depth, reproducibility, operational skill and patience carry more weight here than first-author glamour.
- The exit game: your scientific training gets applied in industry, government, publishing, data science, science policy, clinical research or intellectual property. The move is about translating what you can do into what an employer outside a department will pay for.
You can switch games. Most people don't declare one until they're forced to, which is why so many postdocs end up in a fourth category: drifting. The first six months of a postdoc are worth more for setting direction than the last six are for reversing course. Declaring the game early doesn't lock you in. It gives every later choice a filter.
Audit what your current role proves
Before you rewrite a CV or book a call with a recruiter, list what your current role actually proves. Not your title — your evidence.
Can you point to a dataset you cleaned, a protocol you wrote, a student you trained, a grant paragraph you drafted? Do you have software, a wet-lab method, a statistical analysis or a stakeholder presentation with your name on it? Those items transfer. 'Ran a confocal microscope' is a skill. 'Built the imaging pipeline my lab now uses on every project' is a credential you can take anywhere.
The same audit shows you the gaps. If you're looking toward industry and your last three years contain no Python, no project management, no cross-team work and no budget line you controlled, that's not a reason to panic. It's a to-do list with eighteen months left on it.
Make the move before the title changes
Some of the most useful career moves happen inside the role you already hold. Join a collaboration outside your department. Volunteer for the lab's data management plan. Co-supervise a master's student. Present at a meeting where your future field, not your current one, shows up.
Funding bodies build formal bridges for exactly this. In the United States, the NIH K99/R00 pathway is built to carry postdocs into independent faculty roles: the K99 phase funds mentored work, the R00 phase funds independence, and the application itself forces you to package a research vision for reviewers. In Europe, the Marie Skłodowska-Curie Actions fund mobility between institutions and sectors, and the European Research Council backs early-career researchers ready to lead their own projects. Read these schemes even if you never apply. Their forms reveal what funders and employers actually screen for: independence, feasibility, a realistic budget and a plan.
Staff-researcher roles are the quieter version of the same move. Institutes such as the Francis Crick Institute in London run on staff scientists and core facility specialists who choose depth over titles, and equivalent posts exist across national labs and research hospitals. If that appeals, find three institutes whose science you respect and ask the researchers there who actually does the work.
Test an exit before you commit to one
A career change doesn't begin with an application. It begins with a few conversations and one small, dated piece of work.
- Talk to one person who left your field for the sector you're considering. Ask what they actually do on a Tuesday, not what their title says.
- Talk to one person who stayed. Ask what they'd change about their role. You want the unpolished version.
- Produce one piece of work that looks like the target role: an analysis, a policy brief, a code repo, a clinical protocol or a teaching demo. Make it shareable.
- Use a formal scheme if one exists — industry postdocs, university partnership placements, lab-to-market programmes. They give you the experiment without burning a bridge.
This costs far less than quitting, and it beats waiting for a four-month search committee to respond. Nature's careers section profiles researchers who've made these moves, and the pattern repeats constantly: most people try the target role in a small way before they resign.
Apply like a strategist, not a postdoc
Most academic applications read as though the candidate expects a committee to deduce their potential. Strong applications do the deduction for the reader.
Start with the job's first ninety days. If the advert doesn't say what the person will do in those ninety days, ask. A serious process can answer that. Name your transferable skills in plain language. 'Managed a three-person collaboration across two institutions' beats 'excellent communication skills' every time. Committees and recruiters skim. Give them a sentence they can repeat in a meeting.

Long searches weaken the pool
Here's the part institutions don't want to hear: the longer a science search drags, the weaker the final pool gets. Strong candidates — the ones with data skills, funding options and industry offers — do not wait six months for a committee to reconvene after summer. They take the other offer.
If you're a candidate, use that. Ask for the timeline in the first interview. Ask who makes the decision and how many stages remain. A committee that can't answer is either disorganised or understaffed, and both should shape how you rank the role.
The two-body problem — two partners needing jobs in the same city — remains one of the messiest parts of academic mobility, and it's a main reason researchers turn down offers or leave early. Institutions that want to hire well treat partner support as part of the offer, not a favour. Candidates should ask about it directly, in writing, before they accept anything.
Five moves that cost nothing this month
- Write one paragraph describing the job you want next: title, sector and two proof points you'd need to be a credible applicant.
- Open a blank document and list ten things you've produced in the past two years — datasets, protocols, lectures, analyses, trainees, grants. Not activities; outputs.
- Find three people who hold the role you wrote down in step one. Request one conversation, with one specific question.
- Rewrite the first page of your CV for that target role.
- Tell one senior scientist or supervisor the plan out loud. Accountability changes follow-through.
This week, send one message to one person one step ahead of you. Don't ask for a job. Ask for twenty minutes about how they made their move. The scientists who build good careers do one thing most of their peers skip: they ask before they need to.
