One researcher I keep thinking about — call her Mara — is twelve months from the end of her second postdoctoral contract at a research-intensive university in northern Europe. Her publication record is strong, her teaching evaluations are solid, and she still is not sure whether her next move should be another fellowship, a lectureship application round, or something outside the traditional path. That uncertainty is the normal condition of modern research employment, not a personal failure.
So when researchers ask what a strategic career move looks like, the first answer is unglamorous: treat the next role as a set of structural choices, not a verdict on your worth. The strongest moves are rarely about prestige alone. They involve understanding which parts of academic work you can afford to leave and which parts you want to keep.
The pipeline has narrowed
The standard image of a research career still runs from doctorate through postdoctoral contracts to a permanent academic post. That pipeline has narrowed in many research systems across Europe, North America, and Australia. Fixed-term contracts are the default for early-career researchers, and universities produce more doctoral graduates than they can absorb into permanent research and teaching positions.
Funding bodies have started to treat this as a structural problem rather than a personal career outcome. The practical consequence for individual researchers is that a career strategy cannot rest on the hope that the old pipeline will reopen. A plan now has to account for sideways moves, institution changes, and roles beyond the professoriate.
The moves most people don't see
Mara initially saw two options: extend her project in the same lab or start applying for lectureships. A research development officer pointed her toward a cluster of roles she had never considered: managing a core facility, building early-career support programmes, brokering industry partnerships, and shaping research funding strategy. These jobs use scientific judgment without depending on becoming a principal investigator as the only form of seniority.
Core facility management, research software engineering, research integrity, and researcher development have become established tracks in research-intensive universities. They often come with permanent contracts, clearer salary bands, and a different kind of intellectual agency. For some researchers, this is a career change in all but the letterhead: the employer stays the same, while the day-to-day work and the line of accountability change entirely.
Skills need a translation layer
A practical starting point is an Individual Development Plan (IDP), a short structured document that maps skills, values, and next steps. Mara's IDP surfaced a preference she had not written down before: she wanted to lead people rather than manage protocols alone. Some researchers resist this language of skills because it seems to reduce a scientific career to a corporate worksheet. It does not. A postdoc who can write a clear protocol, defend a budget before a committee, explain why an experiment matters to a non-specialist, and mentor a junior colleague is already working in several professional languages. Institution change is a structural upgrade
Moving universities can look like a bet on reputation. The better way to use it is to change the conditions of work: a lower teaching load, access to a specialist facility, a supervisor with a record of moving fixed-term staff into permanent posts, or a salary band that reflects actual responsibilities.
When Mara compared two positions, one offered more money and one offered a named mentor, a realistic first-author pipeline, a university policy requiring annual career conversations for fixed-term researchers, and access to a second lab for methods training. She judged the second offer as strategically stronger, because it changed the structure of her working life rather than simply rewarding her after another punishing year.
Changing institutions can also mean changing the national research system, which is why mobility funding remains a lever. Schemes such as the European Commission's Marie Skłodowska-Curie Actions fund cross-border moves for postdoctoral researchers, and many early-career scientists use them to buy time for exactly this kind of structural upgrade.
Sector change can keep the science
Not every strategic move stays inside higher education. Industry research, government science advice, philanthropic research funding, and research-adjacent policy roles all recruit from universities. EURAXESS, the European Commission's portal for researcher mobility, lists roles in industry and the non-profit sector alongside academic positions. That breadth matters because the strongest career move is sometimes a sector shift that keeps the intellectual work but changes the employment terms.
Researchers who move into regulatory science, data analysis, clinical trials, and translational roles often report keeping more of the original scientific question than they expected. They usually lose the least when they can name the specific expertise they want to carry forward: experimental design, statistical reasoning, protocol development, or the ability to read a complex literature quickly.
Government science advisory roles are one visible route. Public health agencies, environment ministries, research councils, and university technology transfer offices employ scientists who assess evidence, commission studies, and brief policymakers. The work can be less autonomous than a university lab in some ways, but it often brings longer contracts, clearer progression, direct influence on how research funding is spent, and a wider policy audience.
A decision framework that fits the work
Four questions can structure a career move more reliably than a list of job titles:
- Which parts of the week give me energy: experiments, analysis, writing, mentoring, or budgeting?
- Which constraints am I trying to escape: short contract, low pay, poor management, or geographic isolation?
- Which constraints can a new position realistically change?
- What would I need to see in an offer before I would accept?

What to measure next
Universities already measure publications, grant income, PhD completions, and league table position. Those metrics miss the career conditions that determine whether researchers stay. A more useful set would track contract length, time to first permanent role, retention after fixed-term appointments, and the proportion of researchers who leave because a contract ended rather than because they chose to leave.

Individual researchers can keep a version of the same scorecard for themselves. The move that looks less prestigious on paper may be the one that extends a contract from twelve months to three years, protects two days a week for research, or puts a line manager in place who has actual budget authority over career development. Those details are measurable, and they predict the next five years more reliably than the university's rank.
